Типологія професійної мотивації військовослужбовців як об’єктів військового лідерства

Abstract

У статті подано результати емпіричного дослідження професійної мотивації військовослужбовців як об’єктів військового лідерства. Доведено актуальність дослідження проявів військового лідерства як чинника професійної мотивації військовослужбовців. Показано, що професійна мотивація військовослужбовців динамічно змінюється під впливом мікросоціальних чинників, зокрема лідерства, взаємоставлень військовослужбовців, корпоративної культури. Емпіричне дослідження проведено на матеріалі опитування 210 військовослужбовців щодо проявів конструктивного й деструктивного лідерства в їх колективах.

The article presents the results of an empirical study of the professional motivation of military personnel as objects of military leadership. The relevance of the study of manifestations of military leadership as a factor in the professional motivation of military personnel is proven. It is shown that the professional motivation of servicemen changes dynamically under the influence of microsocial factors, in particular leadership, relationships of servicemen, and corporate culture. Empirical research was conducted on the material of a survey of 210 military personnel regarding the manifestations of constructive and destructive leadership in their teams. According to the results of the cluster analysis, three types of military personnel – objects of management were obtained, which are characterized by significant differences in the aspect of attitudes towards commanders and the management system created in collectives. The first type (subordinates of authoritarian leaders) are in conditions of “personal management”, where commanders act as a model of competence, strength and health, have and actively use authority. The second type (subordinates of formalist managers) are in conditions of “statutory” management, where commanders are translators of conservative army rituals and orders of higher-level managers. The third type (subordinates of charismatic leaders) are in conditions of balanced management, where commanders combine managerial and leadership management tactics. A meaningful description of the specified types of servicemen is provided, as well as the risks of destructive leadership for each of the types are formulated. It is noted that the common risks of destructive leadership in all three groups of servicemen are a lack of manifestations of empathy (sympathy, understanding) in commanders, misunderstanding and neglect of the personal problems and needs of subordinate servicemen in the service and combat activities.

Даны результаты эмпирического исследования профессиональной мотивации военнослужащих как объектов военного лидерства. Доказана актуальность исследования проявлений военного лидерства как фактора профессиональной мотивации военнослужащих. Показано, что профессиональная мотивация военнослужащих динамично меняется под влиянием микросоциальных факторов, в частности лидерства, взаимоотношений военнослужащих, корпоративной культуры. Эмпирическое исследование проведено на материале опроса 210 военнослужащих по поводу проявлений конструктивного и деструктивного лидерства в их коллективах.
